Theories Of Language Acquisition

Theories Of Language Acquisition This essay will deal with three theories of language acquisition: the linguistic theory, behaviourist theory and social interactionist theory. Each theory will include an explanation of the theory, a look at whether it is nativist or empirical, whether the evidence is more focused on competence or performance, the evidence supporting and criticising the theories and examples of how the theories apply to the areas of speech and language therapy will also be looked at. The concept of a language faculty was first proposed by Noam Chomsky in 1976 and suggested that humans have an innate knowledge of grammar which has two levels of linguistic processing; deep structure and surface structure. Level one incorporates phrase structure rules which are the basic relationships underlying all sentence organisation in all languages. Level two incorporates transformational rules that govern the rearrangement of the phrase structure rules based on a specific structure. He suggested that humans have a language acquisition device -replaced by Universal Grammar in his later work- that allows us to create symbols and organise communicative expressions. Harley (2008). He argues that it is acquired at a time when the childs intellectual capabilities are not yet developed and therefore cannot be dependent on cognition. Harley (2008) Recently Chomsky has revised some of his previous claims and his more recent approaches are the Minimalist Program and the Principles and Parameters theory. Chomsky refers to the idea of parameter setting to explain the acquisition of different languages, that exposure to a specific language is constrained by switches that are set off within a certain environment. Harley (2008). An example of a parameter setting is whether a language is pro-drop or not. If a child is exposed to a pro-drop language such as Italian or Spanish they automatically know that they are allowed to drop the pronoun, whereas an English language learner will have the parameter setting at non-pro-drop, and keep the pronoun. According to Chomsky, as cited in Harley (2008) the language faculty should involve a cognitive system that holds information, and a performance system that can use this information. Competence-which is a persons knowledge of language involving the rules of grammar-, is favoured over performance within linguistic theory. The focus of language learning in linguistic theory is on the child. Unlike in behaviourism, the environment does not shape or train verbal behaviour. Berko Gleason (2005). Nativists follow the idea that language is much too complex a process to learn and that it is learnt at such a fast rate, that it would be impossible for it not to be innate. Lennebergs critical period hypothesis states that language development occurs during a critical period of a childs life and that certain linguistic events must take place in order for it to progress. Harley (2008). However, evidence from second language acquisition research shows that this can be true for phonological and syntactic development, but research has shown that it is not a perfect test of the critical theory hypothesis overall, as second language learners will have already acquired a first language. Harley (2008). Supporting evidence cross-linguistically shows that regardless of the word order of a language, subject-object order is followed by children, which proves the existence of a language acquisition device universally. Berko Gleason (2005). If children are deprived of linguistic input during the critical period, studies have shown they are unable to acquire language normally, as is the case with Genie. Genie was a normal child who suffered extreme abuse in her home and spent most of her time tied up in isolation, so she was unexposed to speech from a young age. Because of this abuse, she was deprived physically and socially and her linguistic skills were undeveloped. When she was taken into care at almost 14 years of age, Genie was taught language but she never reached full fluency. She learned certain syntactic structures but her case proves that a limited amount of language can be learnt once the critical period has been passed. Harley (2008) Contrary evidence claims that just language alone is not sufficient to acquire language, that input is necessary and that the influence of environmental factors cannot be ignored. Pinkers (1984) poverty of stimulus idea offers that just because someone cannot imagine how a particular behaviour might have been learned, it does not mean it was not learned. Berko Gleason (2005) Chomsky does not focus on the link between syntax and semantics though he does refer to it in his book Syntactic structures with the quote colourless green ideas sleep furiously which shows an example of a syntactically correct sentence lacking meaning. In terms of how linguistic theory applies to the area of speech and language therapy, an explanation of aphasia and agrammatism is necessary. Aphasia is a language disorder that results from brain damage caused by disease, stroke or brain trauma. The main characteristics of one type of aphasia, Brocas, are; the speech being telegraphic, which means that articles, conjunctions, prepositions, auxiliary verbs and pronouns and morphological inflections are omitted. Agrammatism is a feature of BrocaÂÂ ´s aphasia and the various linguistic theories that deal with agrammatism are; trace deletion hypothesis, theta assigning principle, double dependency hypothesis and tree pruning hypothesis. Edwards (2005).One of these theories, the tree pruning hypothesis, is an example of how the syntax of a language can be affected. The impairment occurs on the highest nodes of the syntactic tree and in English, this means that Wh questions and yes/no questions are affected, although in other languag es, it can vary. The impairments are in word order, in embedded clauses and inflection for tense. Edwards (2005). While a syntactic explanation for language impairments in BrocaÂÂ ´s aphasia and agrammatism can show what needs to be worked on in therapy, the exact nature of the deficits are different depending on whether it is a production or comprehension deficit so the speech and language therapy case management plan would have to be modified depending on which one it is. In contrast to the linguistic emphasis on language use, the behavioural emphasis was mainly developed by the psychologist BF Skinner in his book Verbal Behaviour (1957).His basic premise is that children learn to talk because of imitation and reinforcement. Despite many variants of hypotheses concerning behaviourism, most theories consist of the idea that language is a subset of a behaviour which is learned through connections between a stimulus and a response. Owens (2008). They agree that there are some internal connections with language learning in the brain yet disagree with the idea of specific internal structures and suggest further research is necessary to understand the processes. Berko Gleason (2005) In comparison to linguistic theory where the focus is on competence, performance is highlighted more in behaviourism. Skinner (1957) described language as being something we do and that it is a learned behaviour like any other skill. Contrary to nativists, he claimed that syntactic forms were not important and defined language as verbal behaviour since a child is unable to create a rule and thus shaped by external stimuli (parents). The idea that language is a learnt behaviour opposes that of nativism. Skinner (1957) claimed that parental reinforcement allows a child to acquire language and that it is a process of imitation that a child must work at. In this model, children are seen as passive recipients of language training and it is suggested by Skinner that the child has no active role in acquisition. According to Whitehurst and Novak (1973) after a lot of trial-and-error modelling the adult role-models in the environment-by shaping and imitation training-reinforcement and punishment will improve childrens speech output. An example of this reinforcement is soothing or attending to the child when they produce correct speech sounds. It is said that with enough sound samples, the child will learn a word association pattern rather than rules of grammar. Owens (2008). What is suggested is that language behaviour is shaped by the environment and not governed by rules or maturation, unlike in Chomskys generativist a pproach. Supporting evidence for behaviourism include studies of both disordered and normal children. Since Skinners research, environmental input is considered an essential part of the acquisition of language, despite Chomskys conclusion that Skinners work was premature. Owens (2008). Lovaass (1977) advancement with behavioural modification of children with autism has shown that techniques such as shaping and reinforcement assist children with restricted speech abilities. It should be noted that despite this discovery, it is unclear how the acquisition process differs between normal and disordered children. In a 1968 study by Palermo and Eberhart, adults were shown to follow the same learning patterns as children, when they were taught an artificial language. Evidence against behaviourism shows that while lab studies on adults show positive results, they do not provide a full explanation on how children acquire language since they are not done in a childs environment. Adults also provide a poor model of imitation as their grammar is full of errors, dialects and slang. What this shows is that children do not copy parents because how could they select correct speech over erroneous speech? Additionally, research by Brown and Hanlon from 1970 shows that children are not punished or rewarded for using certain utterances and the main focus of correction or reward is more on the semantics than the syntax. What this shows is that in behaviourism, input is focused on excessively and is inadequate at explaining the full gamut of what is required to learn a language. Berko Gleason (2005) As previously mentioned, behaviourism has been useful in speech and language therapy in the area of autism. With the Picture Exchange Communication System (PECS), communication for children with autism can be vastly improved and act as an aid in devising strategies for solving issues and improving the standard of living for people. The interactionist approach puts forward the idea that a variety of factors influence the language development of a child, while using a mix of the linguistic and behavioural approaches. There are three different approaches concerning interactionism; Piagets cognitive theory, information processing and the social interactionist theory. Piagets interactive approach focuses on constructivism, which is the idea that linguistic structures are the emergent properties of language. His idea that childrens processes are essentially different to adults would also have an effect on language acquisition. The second approach sees cognition as being computational, deriving patterns from data while assuming the mind as a type of software and the brain as hardware. The third approach is one that will be focused on here and it concerns the social interactionist theory. According to Vygotsky (1962) cognitive and social factors can influence the development of language acquisition, which in turn can have a reciprocal influence on cognition and social abilities. Social interactionists believe that children influence their parents in their acquisition of language and that they and the language environment work together as a dynamic system. Berko Gleason (2005) In terms of competence and performance, interactionists need more performance input than what is suggested by generativists. Parents must provide the communication aids that children need in order to acquire language. According to Vygotsky (1962) language is only initially something used for young children to interact socially and is only developed over time to become something else. Interactionists also believe that maturation and cognition are an essential part of language acquisition and that until a child is at a certain level of cognition; they will be unable to acquire language. Similar to behaviourists, the environment is where interactionists believe language skills appear, but more emphasis is placed on social development than on Piagets cognitive development. Non-linguistic elements (turn-taking, mutual gaze and joint attention) are necessary for social development along with motherese, or child-directed speech (CDS) which is a specific way of speaking to children that differs to how adults communicate with one another. Bruner, as cited in Harley (2008) claims language development occurs within a language acquisition socialization system (LASS) which contains these innate non-linguistic elements. In positively evaluating this theory, those in favour, believe that CDS is an assisting factor in child language acquisition. This is confirmed by studies of fourteen different languages and proves that infants have preference over this kind of speech. In a study by De Casper and Fifer from 1980, infants are found to prefer their own Mothers CDS over another Mothers CDS. Berko Gleason (2005). In a study cited in Berko Gleason (2005), by Tomasello and Farrar from (1986), it appears that Mothers who focus on the object of their childs gaze have children who speak their first words earlier and also have larger vocabularies. Despite positive evidence from studies, detailed analysis on how development is influenced by social interactions is insufficient. As already mentioned, evidence suggests further testing is needed in the area of social interactionism. An explanation for the lack of detail is provided by Berko Gleason (2005) and suggests two of the issues with this theory are that it does not exist in all languages, and it has not been in existence for the same length of time as other theories, so may not have the counter evidence to compare it to. To date, studies have shown the difference of features between CDS and adult-like speech, yet the existence of these patterns does not prove the assistance in the acquisition of language for children. A suggestion is made by Baker and Nelson, cited in Berko Gleason (2005) that it is difficult to know whether language development is caused by parents lack of communication or childrens. Research of language delays in neglected children suggest that the childrens impairments may de-motivate parents with the result being neglectful parenting. An example where social interactionism can assist in the area of speech and language therapy is the previously mentioned example of Genie. Genies experience of neglect highlights the evidence that the correct environment is necessary for language learning, that a specific social context is required for normal language learning to occur. This knowledge can assist in the assessment and evaluation of a neglected child. Another example, such as the Hanen programme, is based on the social interactionist model where parents facilitate language learning in everyday situations, but as it requires a lot of parental input at home, it may be a difficult kind of intervention to apply in practice. To conclude the social interactionist analysis, this approach takes from both the linguistic theory in terms of children having an innate specialized language device and from the behaviourist theory; it values the influence of the environment on language acquisition. This essay looked at three theories of language acquisition: the linguistic theory, behaviourist theory and social interactionist theory. Each theory included an explanation of the theory, discussed whether it took a nativist or empirical approach and whether the evidence was more focused on competence or performance. The evidence supporting and criticising the theories was included along with examples of how the theories applied to the areas of speech and language therapy.

He later married Jane Colte in 1504, it was a happy marriage, and they had four children Margaret, Elizabeth, Cecilia, and John; before Janes death in 1511. III.  Ã‚  Ã‚  Ã‚  Ã‚  He was a very educated man. He entered Parliament in 1504, one of his first acts in public life was to speak against one of Henry VII,s financial policies. As a result his father was imprisoned but released after a hefty fine was paid and Thomas retired from public life. Thomas went to school at St. Anthony’s School at Threadneedle St, and entered as a law student at Oxford University. When he was young he was sent to the household of Cardinal Morton, where he learned the blend of political and religious life. IV.  Ã‚  Ã‚  Ã‚  Ã‚  He was a very bright student, enthusiastic about learning but also accustomed to basic pleasures. He loved to play on his flute and violin. Like Most college students More was short of cash so sometimes he would even perform for a crowd of people just to make a little cash. He also loved having pets around the house it is said that his home was a veritable zoo. V.  Ã‚  Ã‚  Ã‚  Ã‚  Sir Thomas More had many careers, he was an author, a statesman, a scholar, and a priest. He served as lord chancellor, the highest judicial official in England, from 1529 to 1532. He began his legal career in 1494, and became an undersheriff of London in 1510. by 1518 he had entered the service of King Henry VIII as royal councilor and ambassador. He was knighted and made undertreasurer in 1521, and was chancellor of the Duchy of Lancaster from 1525 to 1529.

I liked working at Tyson Foods because they were all about the business and getting the Job done.At the same time they cared about the employees as a whole. Everyone there worked with a spirit of excellent and enthusiasm. It was so well organized. People did not have a problem getting off work or taking leave if they had accumulated it. Going to the doctor was never a problem for the employees If It was legit. Vacation was never a problem either If you had the leave. We Just had to make sure that someone was covering our position facility. This was a plus for the many employees that the employed. Tyson Food is on the Fortune 500 as the second largest food manufacturing corporation.Tyson Foods Company produces and packages a large selectio n of beef, poultry, and pork roducts that provide convenience to their customers. These products are then sold to food retailers throughout the Unites States and 90 countries around the world. Tyson Foods has a program called the Food Wise Program that educates its customers on how to prepare their food properly, and establishes labeling and tracking systems.Tyson Foods extends itself through humanitarian efforts to help with hunger and disaster relief. I can remember when Hurricane Katrina came through; everyone was in a panic and uproar. The management teams of Tyson Foods quickly put their heads together and began to execute the disaster program design to help people in need. Tyson management team called different departments in to h elp with the disaster relief, whether it was giving out bags of ice or fixing plates for the hungry. Everyone worked together as a whole and the Job was a success.Tyson Foods wants to develop a more strategic overall approach to hunger relief that would engage takeholders and people that have stocks on a more meaningful level including the team members, community leaders and elected officials, retail and food service customers, and a large number of organizations and individuals involved in hunger reliefs nationwide. Together they created three primary goals focusing on approach, communication, and involvement towards hunger relief. Tyson Foods did a survey tracking and analyzing media coverage and exposure, assessing team member involvement, and by comparing actual results with initial goals.Tyson Foods has onated over 50 million pounds of products to help those in need around the world. Media’s Negative Effect on Women Body Image

I. Images in the media are having a negative impact on female body image and has given society a blurred meaning as to â€Å"beautiful† A. Models 1. Models give an unrealistic view of the ideal woman; they give the idea that you cannot be beautiful unless you are thin. 2. â€Å"The average model is taller and weighs 23 per cent, or almost a quarter, less than the average woman who is 5'4†³ and weighs 148 lbs. † (Canadian Women’s Health) 3. Model’s bodies have been getting thinner by the years, and as the bodys keep slimming down women and girls in society are becoming more unhappy with their selves. B. Economic goals . â€Å"There are no official statistics for spending on diet products, but estimates vary from $40bn to $100bn in the US alone – more than the combined value of the government's budget for health, education and welfare. † (Cummings) 2. By the media presenting an almost impossible ideal to get and maintain, the cosmetic and diet industry becomes profitable. 3. Ads are directed mostly to younger girls purposely. C. Health issues 1. Exposure to images of thin, young, air-brushed female bodies is linked to depression, loss of self-esteem and the development of unhealthy eating habits in women and girls. . The American research group Anorexia Nervosa & Related Eating Disorders, Inc. says that one out of every four college-aged women uses unhealthy methods of weight control (bulimia, anorexia, excess exercising, laxatives, skipping meals. ) 3. This has even affected younger girls, as low as 5-6 years old. 4. Nearly half of all preadolescent girls wish to be thinner, and as a result have engaged in a diet or are aware of the concept of dieting. (Tiggeman) 5. Researchers generating a computer model of a woman with Barbie-doll proportions, for example, found that her back would be too weak to support the weight of her upper body, and her body would be too narrow to contain more than half a liver and a few centimeters of bowel. A  real woman built that way would suffer from chronic diarrhea and eventually die from malnutrition. II. Although the damage has been well done, by eliminating the fake women pictures and providing the society with a healthier view of themselves, women’s views about themselves would be a lot healthier and they would feel uch happier. A. Although these campaigns have just started with their healthy ideas, many companies have tried to help with this problem and have received much positive feedback. 1. In 2004, Dove launched the very successful Campaign for Real Beauty which features real women, not models, advertising Dove's firming cream. (Dove) 2. Dove has also recently launched a new campaign, 3. In Septem ber 2006, a news and media furor erupted when Spain banned overly thin models from its fashion runways. 4. Dove produced this video in response to the negative comments of the changes of the company’s models called Evolution which shows the transformation from a regular women to a model and how unrealistic perceptions of beauty are. 5. In 2010, Dove ® set out a bold new vision for the brand with the Dove ® Movement for Self-Esteem. ( Dove) III. Not everyone agrees, however, that this is something wrong. A. Germany then captured Poland and needed another location for Polish political prisoners. In 1940, the German SS sent a commission to Oswiecim to see if the barracks there could be used. The first inspection reported that it could not be used, however, a later inspection stated that after a few minor changes it would be useable. On May 4, 1940 Rudolf Hoss officially established it as a German concentration camp. Hoss was Auschwitz's first commandant. Auschwitz was originally intended for Polish political prisoners and other Poles. In June of 1940, the first load of prisoners arrived. 728 Poles and a handful of Jews. Soon, though, it became a melting pot of prisoners. Czechs, Soviets, Yugoslavs, Jews, and Gypsies; but only men were housed there. Not until 1942 did women arrive. In January of 1942 it was decided that Auschwitz would become the main Jewish extermination camp. Thereafter cattle cars brought in ship loads of Jews monthly. They were brought from all over in these filthy cars, going for days without food, water, or washing facilities. Many times these cars were so crowded that people were simply crushed to death. During the first few months of operation, Auschwitz simply housed the Jews because an effective method for mass extermination had not yet been found. They performed many experiments on the prisoners to find a gas that was cheap and quickly effective. Also, they had not yet begun cremating the bodies so they had prisoners dig huge trenches 15 ft. wide, 15 ft. deep, and 150 yds. long to bury them. These massive holes would be filled within days. However, during the summer, the bodies bloated and rotted and a disgusting purplish liquid began seeping up from these graves, smelling of bile and rotting flesh. Nearby fish farmers complained that their fish were dying from pollution caused by the rotting bodies. Some other way to deal with the prisoners had to be found, especially since their numbers were increasing with every arrival. The Nazis then discovered Zyklon B. It was a very effective gas. Since they were then able to kill more efficiently, they had to find a more efficient means of disposing of the bodies. Soon, mass crematoriums were erected, capable of burning 2,000 bodies in a single day. Upon arrival at camp, doctors made selections as to who would live and perform slave labor. The others would be gassed. Two lines would be formed, one going in the direction of the camp, and the other leading toward the 'shower rooms'. Those not selected for the 'life' line were told that they would be going to the showers for 'delousing'. They were made to fold their clothes neatly and put them in piles and march, naked, to the 'showers'. Those rooms were equipped with fake shower heads and benches and everything, but none of them worked. The Jews would be herded into these rooms and the doors would lock. Then Vents in the ceiling would open and granules of Zyklon B would be released. Within 15 minutes, they would all be dead. Thirty minutes after they died, they would open the doors and let it air out for two or three hours. Then they would send in slaves to remove the bodies, taking them to the crematorium. The prisoners chosen for the 'life' line had the worst fate though. The conditions at Auschwitz were unthinkable. Prisoners slept 6 people to a bunk, which was made for two. These bunks rose 6 feet high, sometimes with so much weight on the tops of them, they would collapse and kill all them ones underneath while they slept. Sleep was impossible for most though, beds were hard plank boards, over crowded and infested with lice, ticks and bed bugs. The rats were so bad that if a prisoners died in the middle of the night, the rats would have eaten him to the point where recognition was impossible. A Look at the Drive and Will Power of Frederick Douglass and Chris McCandless It is sometimes said that nothing in life that is worth having comes easily. I have noticed that what often separates those who attain their hopes and dreams from those who do not is that they possess a certain drive and determination to stop at nothing to achieve those dreams. Although the two individuals Chris McCandless and Frederick Douglass lived in different time periods, and grew up in totally different environments, they possessed the will to overcome whatever obstacles life presented them and achieved the goals that they set for themselves. Chris McCandless was determined to live an unconventional, nomadic lifestyle like those of his idols Henry David Thoreau, Boris Pasternak, and the Jules Verne character Captain Nemo. Growing up, he waited until the time was right to begin his journey across the country and into the wilderness. John Krakauer wrote: Five weeks earlier hed loaded his belongings into his car and headed west without an itinerary. The trip was to be an odyssey in the fullest sense of the word, an epic journey that would change everything. He had spent the previous four years, as he saw it, preparing to fulfill an absurd and onerous duty: to graduate from college. At long last he was unencumbered, emancipated from the stifling world of his parents and peers, a world of abstraction and security and material excess, a world in which he felt grievously cut off from the raw throb of existence. (22) Later in the book we were again given a glimpse of Chriss gritty determination to achieve a goal that he had set for himself. During his travels Chris stopped in the small dusty town of Tapock, Arizona. It was there that he noticed an old secondhand canoe which he purchased in an attempt to float from Lake Havasu to the Gulf of California. During this adventure down the Colorado River Chris traveled through the Colorado River Indian Reservation, the Cibola National Wildlife Refuge, and the Imperial National Wildlife Refuge, and across the border into Mexico. He was unaware of the fact that once in Mexico the Colorado River turns into a maze of irrigation canals, marshland, and dead end channels. At one point he follows a map drawn by a group of Mexican canal officials he had met to no avail. He found himself at a dead end in the middle of the desert. He did not give up though. Instead he carried his canoe and gear for three days to a new canal to continue his quest for the sea. After traveling for several more days Chris once again found himself lost and stuck in swampy marshland. By chance he met a group of duckhunters who after hearing his tale of wrong turns and dead ends agreed to take him to the small fishing village of El Golfo de Santa Clara, located on the Gulf of California (34-35). At several points along the way Chris could have easily given up his quest and turned back, but he would not allow himself to fail. This is the same type of determination that can be seen in Frederick Douglass. Frederick Douglass was born a slave in Tuckahoe, Maryland during the early 1800s. He was eventually sent to Baltimore to live with his new master and mistress. It was there that Douglass found the key by which he could unlock the bonds of slavery and revel in the freedom that few of his peers would ever come to know. Douglass wrote, Mistress, in teaching me the alphabet, had given me the inch, and no precaution could prevent me from taking the ell (31). He remained true to his words over the next couple of years and used an ingenious plan to take every opportunity possible to learn to read and write. Douglass was often called upon by his mistress to run various errands throughout the day. He found that if he hurried up and got his errands done quickly he had a few minutes that he could use to get a lesson. He carried with him bread and a book. He would make friends with the white kids in the streets by bribing them with the food and in return in they would teach him what they could. Douglass described the scenario, This bread I used to bestow upon the hungry little urchins, who, in return, would give me that more valuable bread of knowledge (32). What a great plan to use the most basic of human needs, hunger, and the kids naivety to gain the most valuable of assets that a slave could hope for, but he wasnt done. Frederick not only wanted to read, but he was also driven to learn how to write. Once again he used a cunning plan to reach this goal. Douglass described the how he learned to write as follows: The idea as to how I might learn to write was suggested to me by being in Durgin and Baileys ship-yard, and frequently seeing the ship carpenters, after hewing, and getting a piece of timber ready for use, write on the timber the name of that part of the ship for which it was intended. When a piece of timber was intended for the larboard side, it would be marked thus-L. When a piece was for the starboard side, it would be marked thus-S. A piece for the larboard side forward, would be marked thus-L.F. When a piece was for starboard side forward, it would be marked thus-S.F. For larboard aft, it would be marked thus-L.A. For starboard aft it would be marked thus-S.A. I soon learned the names of these letters, and for what they were intended when placed upon a piece of timber in the ship-yard. I immediately commenced copying them, and in a short time was able to make the four letters named. After that, when I met with any boy who I knew could write, I would tell him I could write as well as he. The next word would be, I dont believe you. Let me see you try it. I would then make the letters which I had been so fortunate as to learn, and ask him to beat that. In this way I got a good many lessons in writing, which it is quite possible I should never have gotten in any other way Thus after a long, tedious effort for years, I finally succeeded in learning to write. (34-35) I think what amazes me the most about both of these individuals was the time period over which they continued to st rive for their goals. They both forged ahead over the course of months and years gaining whatever advantages and overcoming any obstacles they were presented with, staying focused on the final outcome. This type of determination and will power is inspiring to me, as in this day and age more people seem to have trouble setting goals, or staying focused on achieving them for any extended time period.

Supervisors will award monetary incentives (one of the physical needs) as motivation to employees and managers (Carrell, Elbert and Hatfield, 2000, p.129) if their initiatives are judged as potential innovations. On the other hand, in subsidiaries, JKL applied localised human resource practices in order to fit local cultural values and legal systems (Dowling, Festing and Engle, 2008, p.217) by keeping local managers with existing  organisational and managerial systems. In past years, those subsidiaries in Malaysia, India and Greece were continually making profits to JKL and JKL also regularly sent managers and specialists to those subsidiaries for expatriation in a period of time. After the acquisition of Zagorski, Dr. Jim Flinn will be the CEO who had spent last three years in the subsidiary of USA. PART ONE: EXPATRIATES MANAGEMENT AND CROSS CULTURE MANAGEMENT IN MULTINATIONAL CORPORATIONS INTRODUCTION Culture is a popular topic in literature research and it could be described as a software of the mind (Hofstede, 1991, p. 2) .With the trend of globalisation, managing cultural differences has become an important issue in human resource management of multinational corporations. Misunderstanding may be occurred if culture differences are not well-managed even these colleagues are working in the same organisation (Hall, 1995, p.6). In the case study, seven expatriates of JKL have their own problems and for JKL, there is a high expatriate leaving rate after repatriation (Appendix F). This essay will identify the problem of seven expatriates working in JKL and its subsidiaries and after that, rational proposals of changes will be given to them on the basis of improvements of JKLs human resource department. EXPATRIATES AND ORGANISATION PROBLEMS AND PROPOSALS FOR CHANGES EXPATRIATES In the case study it lists seven expatriates with their problems and in the following essay they will be numbered from A to G. A (RETURNED FROM PENNSYLVANIA, USA) According to the case study, expatriate A was the first expatriate to Pennsylvania because of an attractive salary. The reason of returning is that expatiate A was annoyed about following managers received better compensation packages than him although they were almost doing the same works. The main problems of the human resource department of JKL are rewarding system and lack of correct performance appraisal system. Every employee believes, and most experts believe, that pay and rewards are an important part of an organisations human resource management (Harris, Brewster and Sparrow, 2003, p.91). In fact, the first expatriate to a subsidiary will face loads of difficulties in practical and then try to solve them as a pioneer (Business Wire, 1998). As a result, the first expatriate is deserved to have a better compensation package than followers. As the perspective of organisation, the first expatriate may important to human resource managers because this person can be regarded as a training model of human resource management (Arusha Times, 2009, p.16). On the other hand, because of lacking effective performance appraisal, expatriate A had a lower compensation package compared with following managers and that may be the reason of the compensation package of expatriate A was retain unvarying for a long time as well. Expatriates sometimes will feel unfair if performance evaluate system is not effective enough because insufficient performance appraisal system may make expatriates uncertain of their performance especially for those hard working expats (Gordon, 2010, p.56). The possible solution of dealing this problem is establishing an effective reward system by performance appraisal (Performance -related reward system). Performance-related pay (PRP) can change the payment from a rigid structure to a flexible way depended on performance (Harris, Brewster and Sparrow, 2003, p.94). By applying this system, the productivity of employees will be significantly increased and for expatriates, they will be motivated and more  willing to finish their assignments as well (Gielen, Kerkhofs and Van, 2010, p.299). Furthermore, accurate evaluation is also a factor which company need to take account because there is an essential link between motivation and performance appraisal (Carrell, Elbert and Hatfield, 2000, p.315). B (RETURNED FROM INDIA) The reason of expatriate B returning to UK is that his spouse and child had enough of India living and schooling as seemed to be suffering (Case Study). The main problem of the human resource department of JKL is expatriate selection especially in cross-cultural suitability and family. Cross-cultural suitability and family are two of the most crucial criteria of expatriate selection (Dowling, Festing and Engle, 2008, p.120). In culture aspect, Hofstedes national culture model demonstrated the main various between UK and India in power distance and individualism (Appendix A). According to appendix A, the power distance column in India is much higher than it in UK as well as individualism so that there maybe the reason of his spouse had enough of India. In addition, unlike Western Europe civilisation, there is a caste system in India which cause the high power distance and many females in India basically are not regarded as equal to males (Robert _et al_., 2000, pp.654-656). Moreover, individualism in India is much less important than UK so that residents in India intend to work, study and live collectively (South Asian Studies, 2011) that is totally different to UK. As a result, the wife and child keened on back to UK because of the cultural adjustment problem while her husband was still working only with British colleagues (Case Study). The solutions will be provided here are selecting an appropriate candidate as an expatriate and putting more emphasis on cross-cultural suitability and family requirement. Cotemporary, the family element is having more important weight in expatriate selection because of non-working factors and potential influence to working expatriates (Andreason and Aaron, 2008, pp. 386-387). C (RETURNED AFTER A-FIVE-YEAR-ASSIGNMENT AND WOULD BE SENT OUT IMMEDIATELY) The problem of JKL here is about repatriate management and in detail; it will be related to re-entry management. In general, after completing an international assignment, an expatriate will go back to the home country as called re-entry or repatriation (Harzing and Ruysseveldt, 2004, p.337). However, most repatriates will cope with culture shock after they back to the home country. Using an example of India and UK here, although many British work in India as expats for its booming economic and after their finishing assignments, back to UK, they therefore only find they cannot work under a UK context (The International Herald Tribune, 2009). That may be the reason that JKL sent employee C abroad again without hesitation in order to avoid coping with culture shocks (Case Study). It is obviously that JKL need to improve their repatriate management and there are many models here from other multinational companies. JKL could Offer repatriation training, pre-departure training, and re-entry orientation to employees and their families (Liu, 2005, p.129) and expats can increase the awareness of repatriation and decrease the uncertainty after back to the home country . Moreover, JKL could prepare a job vacancy in expatriate management division of human resource management because expatriates have various working experiences in other countries (Berman and Ursula, 2009, pp.80-81). D (NOW WORKING IN GREECE AS AN EXPATRIATE) The major issue of expatriate D in Greece now is adapting the local customs and culture in Greece although JKL had a prepared pre-departure training programme (Case Study). In Hofstedes national culture demonstration of UK and Greece (Appendix B), the uncertainty avoidance is extremely high and no long-term orientation in Greece. In the case of expatriate D, a problem of communication is occurred as well. In theoretical aspect, there four problems in cross-cultural oral communication: semantics, word connotations, tone differences and differences among perceptions (Robbins and Judge, 2009, pp.407-408) and English and Greek are classified to two different language system. As a result, it will take a longer training  programme to completely learn and understand a foreign language. Likewise the body language and gestures in England are slightly different to the world, for example, a V gesture means victory or peace in many countries but in England, if the palm and fingers face inward, it means up yours especially if executed with an upward jerk of the fingers (New York Times, 1996, p.E7). Consequently, post-departure training is a rational option for expatriate D to continually make adjustments into Greek culture. The reason is that post-departure training is suit for expatriates living in a country which has an entirely different culture and it can accelerate accustoming another culture (Managing Training and Development, 2005). E AND F (CONFUSED AFTER REPATRIATE) Expatriate E and F have similar problems after finishing their international assignments because JKL currently have no response about their repatriate (Case Study). The problem of JKL must be repatriate management. The possible solution will be provided here is putting emphasis on repatriate management. In fact, in last ten years, there is an increasing number of multinational corporations focus on repatriate management while in 1990s, only few companies would hold a re-entry discussion. According to a survey in 1997, only 27% firms supposed to hold a discussion about re-entry and it had been improved in 2000s. In 2004, there are 86% companies intended to discuss the re-entry issue (Dowling, Festing and Engle, 2008, p.199). JKL could offer repatriate supports to repatriates such as give interaction to human resource management to increase the sense of loyalty so that the company can avoid losing these experienced employees (Harzing and Ruysseveldt, 2004, pp. 343-344). G (THOUGHT GREEK DISCRIMINATE AGAINST FEMALE) From expatriate Gs case, it seems Greek dislike the idea of female even she is well qualified or experienced (Case Study). Thus, for JKL, it shall  investigate the culture and even the working environment in Greece. From Hofstedes national culture model, UK and Greece possess almost the same figure in masculinity and Greece actually has a lower masculinity figure than UK (Appendix B). However, the power distance in Greece is much higher than it in UK which means whatever a male or female, their ideas are hardly applied to supervisors as an employee. In Greek working condition, it is surprisingly to find much evidence of discrimination against female. According to an official report written by Greek Helsinki Monitor (GHM) and the World Organisation against Torture (OMCT) (2002, pp.13-21), there are approximately 4500 rapes in working communities every year and only 6% are reported to police. Furthermore, Sexual harassment in communities is common in Greece due to no specific legislation of sexual harassment. Those factors may be the reasons of Greek male employees discriminate against female in the working place. In JKLs view, it is a challenge to solve this problem as well, one of the effective ways is sending a male expatriate instead of female employee in Greece to prevent any hidden risks in Greece and make further investigation in Greek subsidiaries. ORGANISATION From the case study, JKL have a high expatriate failure rate (Exceed 46%) in subsidiaries except USA (Appendix F). JKL has paid a low attention on cross culture management because it applies a localised managerial system and most managers in the subsidiaries are from the host countries. In fact, many multicultural corporations which apply localised managerial system have the same issue in manage culture difference (National Centre for Vocational Education Research, 2006, p.1). According to Brunstein (1995, pp. 275-280), a localised managerial system will positively fit the local context and it is easier to bring profit like autonomy units in a shorter of time than centralised management system. However, the drawbacks are employees especially the expatriates from the parent company will probably face a huge  culture shock in the subsidiary if their cultures are totally different. As a result, JKL must release many improvements in human resource department especially in expatriate management field. If JKL continually applies a localised managerial system in acquired firms, it may only have problems on expatriates management. However, once the supervisors intended to transplant the whole management system into a country with entirely different national culture like flag-planting, it definitely will bring a serious impact to the target subsidiary and the worst consequence may like the failure of Japanisation entering UK in 1990s. CONCLUSION The main problem that JKL has is on its international human resource management as a part of managerial system. In the case study, seven expatriate had a range of typical expatriate problems comprising training, expatriate selection and repatriate management. Moreover, 43 per cent of expatriate left JKL after their repatriation and at least 46 per cent of expatriate cannot complete their tour in subsidiaries except USA. In short, those fundamental factors of expatriates problems are totally based on various national cultures that JKL need to take account in its cross culture management. PART TWO: APPRAISE THE DECENTRALISED MANAGERIAL SYSTEMS OF JKL APPLIED IN RUSSIAN AFFILIATE INTRODUCTION Like national cultures, many companies have developed their own organisational culture as well as managerial structure. Organisational structure is important to multinational corporations because it will definitely interact with different national cultures in host countries (Francesco and Gold, 2005, p.236). In the case study, JKL applies a  polycentric control system in Malaysia, India and Greece and decision making authority is awarded to subsidiaries in order to avoid drawbacks on the motivation and political problems in these countries (Stonehouse _et al_, 2004, pp.382-383). As a result, those subsidiaries make profit very shortly (Case Study). This essay will evaluate Jim Flinns proposal who intends to transplant a whole managerial system from JKL headquarter to its Russian affiliate. STRENGTHS AND WEAKNESS OF JKLS AND ZAGORSKIS STRUCTURES AND MANAGERIAL SYSTEMS At the headquarter in UK and its affiliate in USA, JKL uses a decentralised management structure and employees will be empowered to make decisions on their own works (Case Study). Currently, many European multinational companies applied decentralised managerial structure and developed an organisational culture called old boys network with high autonomy (Bartlett, Ghoshal and Birkinshaw 2003 pp.342-343). Decentralised structure is one of the most successful management systems in transnational corporations which has experienced a long time modification and has generated many derivative systems. Under this system, diverse standards are made to fit specific manufacturing cases and it will enhance developing new and innovative products (Johnson _et al_, 2008, p. 166). For JKL, it is a brilliant choice because innovation is actually a crucial factor to a pharmaceutical company. Yet, the weak point of this system is hard to implement global business strategies because those subsidiaries are working as autonomies while Zagorski used to apply a centralised structure which renowned for the efficiency of implements business strategies. Furthermore, JKL developed a monitoring system with performance appraisal in headquarter and USA which can significantly motivate employees in working place (Decenzo and Robbins, 1999, pp. 292-294). However, there are a few weaknesses of performance appraisal system. For example, a report from General Electric (GE) which applied performance appraisal system and it found that those employees who received a honest but negative feedback from supervisors would actually not motivated them but decrease the motivation in their work  (Oberg, 2000, p. 64). On the contrast, a centralised structure has a formal bureaucracy system with a tall hierarchy and fixed official duties (Francesco and Gold 2005, pp.240-241). This structure is therefore suit for small or middle-sized companies at the beginning stage for effective control power in strategy implementation (Jeong, 2001, p. 446). One the other hand, the Economist (2004, p.33) found that with the increasing size of firms, a centralised structure will constantly lose the efficiency of decision making process through the complicated bureaucracy system and the employees will get used to receive orders from supervisors instead of expressing their own idea. In addition, there is no performance related rewards in Zagorski because a tall hierarchy management system proposed to make a uniform management system by formalised, vertical and fair control so that regulations are designed to fit every employee as a same unit (Czinkota, Ronkainen and Moffett, 1999, p.712). NATIONAL CULTURE DIFFERENCES JKL used to transplant their management system to its subsidiary in USA and it successful worked. This is the main reason that Jim Flinn, the former manager in US affiliate wants to transplant the system to Russia again. Before making the final decision, it is necessary to analyse the reasons of this success in USA. As main economics in Europe and North America, there are many similarities in the national culture of UK and USA. According to Harris, Moran and Moran (2004, pp.297-298, pp. 437-440), free enterprise, culture affinity, English speaking, private, good manners, aggressive and self-realisation are the common key words of American and British. Moreover, in Hofstedes national culture model (Appendix C), the national culture of USA and UK are almost the same and in uncertainty avoidance column, USA is slightly higher than UK. However, Russia is totally a different country in East Europe. First, employees in Russia are regarded as a kind of cost rather than a resource (Organizational Dynamics, 1999, p.75). Second, beside the language usage, all management decisions are made by supervisors in business context.  Furthermore, Russian basically have a slow time sense and they intend to work collectively (Harris, Moran and Moran, 2004, pp.497-500). In Hofstedes national culture demonstration (Appendix D), Russia has a higher power distances, lower individualism, higher uncertainty avoidance and no long term orientation compared to UK and USA. From a report, Russian firms used to apply a reactor business strategy in order to meet immediate need instead of long term benefits but most of those companies are finally failed (Milles and Snow, 1978, p. 353). RELEVANT CASES After culture analysis, it is showed that there is a huge difference in national culture between Russia and UK. Hence, it is not sure that Jim Flinn will still succeed again in his transplanting programme. Look back at history, in 1990s, Japanisation once became a popular word in UK and Toyota established its manufacturing plant in Derby in 1992 because there was an existing skilled engineering workforce there (The Independent, 1992, p.23). During the early 1990s only about 55000 people were employed by Japanese companies in the UK (The Journal, 1999). Japanisation is a Japanese managerial system with Cost-centred Just in Time System, long term contracts, vertical integration to supplier and low labour turnover rate (Hasegawa, 2001, pp.165-166). However, once Japanese manager attempted to entirely implement this system into British subsidiaries, it was not worked effectively with British employees and many Japanese companies like Nissan finally failed in UK market because Japanese manufacturing method did not fit British economic and culture conditions with collective working method (Procter and Ackroyd, 1998, p. 241, pp.244-245). In Hofstedes national culture model (Appendix E), Japan is a collective, success oriented and long term oriented country with high uncertainty avoidance which is almost an opposite of UK. It is recommended to apply a centralised managerial structure in Russia because many most Russian companies applied a traditional production-oriented culture with strong factory patriotism just like a  typical Soviet traditions (Clarke, 2004, p. 418). In 2003, IKEA opened its first store in Russia and many Swedish worked in IKEA Russia as expatriates. After repatriation, their feedbacks are high power distance in the working place accompanied with rigid centralised management structures (Jonsson, 2008, p.34). Despite the nation culture of Russia possess a high power distance, there are some autonomous states in Russia which has rich unexplored natural resources such as Komi and Sakhalin actually have a more decentralised culture and many Dutch petroleum and pharmaceutical companies had established their affiliates with decentralised management structures in those regions (Condon, and Dauman, 1993, p.31). FORECAST According to the case study, Jim Flinn intends to use a top-down change approach to transplant the managerial structure which may be imposed in a coercive manner (Balogun and Hailey, 2004, p.27). Once Jim Flinn has completely applied the management system that used in the headquarter and USA, the employees in Russian subsidiaries have to cope with a huge culture difference from West Europe. Jim Flinn may draw attention on the success of Dutch pharmaceutical companies in Russia as mentioned before. Thus, in a short term, transition will be a main issue in Russian subsidiary and it probably will take a long time in this process. However, in a long term perspective, the management structure of JKLs headquarter may bring a range of benefits because a decentralised management system is exactly helpful in research and development department although the Russian employees are used to reluctant in changes (Case Study). CONCLUSION The main problem of JKLs Russian affiliate is culture adjustment if Jim Flinn transplants the whole management structure from JKL to Zagorski. In fact, national culture will strongly influence the organisational culture as well as managerial framework of a company. Changing management system in a  subsidiary is not a flag-planting work because of various national cultures involved. In the first part of essay, some expatriates actually have problems on their international assignments in India and Greece. Hence, it can be estimated that, after the transplantation, many local employees working in Russia subsidiaries may have the same problems. Furthermore, many previous cases above are provided which could be used as a reference to Jim Flinn as well. CONCLUSION AND RECOMMENDATIONS This essay examined the problems in managing expatriates in JKL and evaluated the proposal from Jim Flinn who will transplant a British managerial system to a Russian subsidiary. Through these analyses, it is concluded that national culture will influence both expatriates and organisational cultures. It is essential for multinational corporations to have a good command of human resource management because of the large proportion budget of expatriates and efficiency of implementing business strategies. Managerial structure, on the other hand, it cannot be easily changed and sometime it will bring a series negative consequences in real business context because national cultures are involved as well. JKL have to improve its human resource department especially repatriate division and training programme to offer better supports to expatriates and eventually, there is a suggestion to Jim Flinn which is making further investigations on previous cases and local subsidiaries REFERENCE: Andreason and Aaron, W. Westernization in Present Day: Globalisation in Singapore Globalization can be described as an ongoing process where resources, believes, ideas and technology from different cultures are integrated to each other and promote new ways of thinking and practices among the society. As a continuing progression, globalization aroused from the influences of other cultures, which has been adapted with the local cultural conditions and modified to fit in the context of social behaviour. The external influences will directly override some local particularities, and the culture itself will be altered, or maybe damaged, or even enhanced, according to the perspective of society life. Therefore, the expression of culture itself will be interpreted and analysed in different way which encouraged the people to think, act, and learn the new disciplines in every aspect of life. These processes, hence, have an outcome of a cultural diversity, in which introducing the local values in global culture. In other words, it offered a global and local linkage of social changes that happened in the nation. Looking through the contemporary social life, globalization has become a major issue all over the world. Many countries have developed new approaches in most of the living aspects, and transformed peoples lifestyle in order to follow the major flow that happened globally. In todays modern days, globalization can act as a tool to open the opportunities of influence by other countries, and expand the cross-cultural interaction that may build up the cohesion among the nation. Globalization, however, implies to westernization in present days. The nature of western countries seems to appear as a science based tradition and the world is highly developed towards that tradition, as a sense of control. These global forces appear to superficially standardized and homogenized cultures, and equivalent to westernization. Majority of cultures are converging to the western standards, local identities have been replaced with global culture, and western values have become significant trends in this modern world.   Looking at Singapore, a cosmopolitan city, where variety of cultures merges together, is one of a good example of a country that embraces globalization. Besides accepting the westernization, Singapore has been spanning borders through other cultures, such as Malay, Chinese, Indian, and Caucasian. These four interwoven cultures has created a genuine blending of traditions, believes, and ideas. A fusion of cultures in which Singapore brought in, has created a multi-disciplinary notions and practices, rooted in many cultural traditions. This synthesis has altered and transforms the peoples way of life according to the local context. On the other hand, not only western value that the world, including Singapore, has been developing on, but also majority of the countries have welcoming influences from Asian culture. Japan has brought a significant shift in the worlds globalization. Beside westernization, it has been become a popular culture among the world. Japanese culture has generated a different approach in global trends. Its tradition does not rest on science based technology and for them technology is a choice, not a necessity. Japan has greatly developed their long standing traditions towards something that instinctive rather than rationalistic way of thinking, like what the western do. Japan has its own original characteristic, which has a capacity to adapt and integrate new forms and function. Hence, there is no doubt that Japanese influence has an impact on the worlds culture, such as, in space, design, architecture, style, and even food culture. There is no large city in the world in which a Japanese restaurant cannot be found. Far from being a passing fad, Japanese cuisine is an establishment item in restaurants all over the world. The popularity of Japanese food is in part due to its reputation as a healthy alternative and also the curiosity and willingness to constantly introducing new tastes in their daily meals. Japanese way of dining, since the olden days, has put emphasized on food arrangement as a piece of art. For the Japanese, food must be enjoyed visually and pleasing to the eyes. They have developed the aesthetic sense to design exquisite harmony between colours, texture and shape throughout the food arrangement. This visual pleasure is an essential prelude and accompaniment to the savoury pleasure that follow. The influence of Japanese cuisine has been successfully creating a new atmosphere in Singapore food culture. It is proven that Singapore people accepted the taste and ambience of Japanese food by looking to the increasing number of sushi chain restaurant, such as Sushi Tei, Sakae Sushi; numerous traditional and contemporary Japanese restaurant, and also Japanese themed food court such as Ishimura and Manpuku. The diversity of food which has been influenced by Japanese cuisine, has become an inspiration for the designers to introduce innovative and exciting solutions to design dining spaces, through the essential aspect of Japanese dining and design in new ways that suit todays restaurant-goers. Recognizing the context of social behaviour in Singapore, innovation is the key elements for Singaporean. In terms of food culture, people like an excitement and it is a challenge for them to try something fresh and different, both in food and also ambience of dining space. Experience is another strong point, another extra ordinary atmosphere can attract people to get in and try a new restaurant. Besides the tendency to look for new things, the image of Singapore as a fast paced country gave an impact to the society. The time-oriented and multi-tasking people have built a busy working environment and hectic lifestyle in this metropolis city. Consequently, they are likely dont have time to have the luxury of enjoying social fellowship during the weekdays. This could be why it seems that forms of entertainment in Singapore tend to be designed to fit peoples activity on weekends. The big leisure activity that Singapore offers is shopping. There are numerous numbers of malls and shopping centres have been build or even renovated to drag people in the shopping as an attraction. Other than shopping; casinos, theme parks, nature reserves, are the other forms of leisure that Singapore provided. Despite the fact that all those type of facilities can serve as a very relaxing and stress relieving activity, people need to spend their time on weekend to do these activities.
